VP of Engineering search
We lead retained VP of Engineering searches for software companies whose engineering team has grown past what a founder or CTO can manage alone. You get a leader who can hire managers, set a delivery rhythm and keep the product shipping while the team doubles.
The VP of Engineering role and its market
A VP of Engineering runs the engineering organization as an operating unit. Hiring plans, team structure, engineering managers, delivery cadence, on-call and reliability, performance reviews and the processes that turn a roadmap into releases all sit with this role. In most companies it is paired with a CTO who owns architecture and technical vision, and the two split the work so one looks at what to build and the other at how the team delivers it. The VP usually reports to the CTO or directly to the CEO. At a company of thirty engineers the job is building the first layer of managers. At several hundred it becomes running directors, budgets and planning across product lines.
The hire most often comes when a technical founder is stretched thin and releases start slipping. That timing creates a trap: companies look for someone who will fix delivery fast and overlook whether the candidate can recruit, which is the bigger part of the job once growth resumes. A second failure is a mismatch with the CTO. If the boundaries between architecture and execution are vague, the two leaders compete, and good engineers leave. We map the split with your CTO or founder at the start, then test candidates against it.
What sets a strong VP of Engineering apart
Each of these can be tested in interview or through references before an offer.
- Scaled a team before
- Has grown an engineering organization through a similar size jump and can name the managers they hired and promoted along the way.
- Delivery they can measure
- Uses concrete measures such as cycle time, deploy frequency or incident rates, and can show how those moved under their leadership.
- Partnership with a CTO
- Former CTOs or founders describe a clear division of work and few turf disputes. Ask both sides in referencing.
- Managers who grew
- People who reported to them now lead teams elsewhere. Their accounts of coaching and feedback are specific.
How we assess VP of Engineering candidates
Candidates meet your CTO, CEO and one or two product leaders in structured interviews built on the same set of delivery, hiring and team questions. A scenario discussion follows, usually a realistic planning problem drawn from your roadmap, where the candidate has to trade off scope, headcount and dates in front of the committee. We also ask how they would run their first ninety days with your current managers. References come from managers who reported to them, peers in product and the CTO or founder they worked beside, including people outside the list they hand us.
What shapes VP of Engineering compensation
Compensation for a VP of Engineering follows company stage, headcount under management and location. At venture-backed companies, equity in the form of stock options or RSUs is a large share of the package, alongside a competitive base and sometimes a modest bonus. Later-stage and public software companies add a larger annual bonus and recurring equity refreshes. In private equity-backed businesses the long-term piece is typically management equity that pays out at exit. Remote and hybrid arrangements now shape the candidate pool and the base range, so we settle location policy with you early. The package range is agreed with you, or with your compensation committee, before any candidate is approached.

Hiring a VP of Engineering: common questions
What is the difference between a CTO and a VP of Engineering?
The CTO typically owns architecture, technical direction and the technology story told to customers and investors. The VP of Engineering owns the people and the delivery system: hiring, managers, process and shipping on time. Smaller companies sometimes combine the two, and we help you decide whether that still makes sense.
How long does a VP of Engineering search take?
Searches of this kind commonly take a few months from brief to an accepted offer. The pace depends on your tech stack, location policy and how confidential the hire is. Engineering leaders often hold equity that vests over time, so start dates can need some negotiation.
Should we promote our strongest engineer instead?
Sometimes that works, especially if the person already manages others well. We can benchmark an internal candidate against the external market so you can compare like for like before you decide.
Will a VP of Engineering clash with our technical founder?
It can happen when roles are left vague. We write down the split between founder and VP before the search starts, and we test candidates on how they have worked alongside a founder in the past.
