Chief Digital Officer search
When customers have moved online faster than your company has, a Chief Digital Officer gives one leader the job of catching up. Our searches find executives who have built ecommerce, direct-to-consumer and digital service channels inside established companies and grown the revenue those channels carry.
The Chief Digital Officer role and its market
A Chief Digital Officer leads the parts of the business where customers buy, sign up or get service through a screen. That usually includes the ecommerce site and apps, direct-to-consumer channels, the digital customer experience, the data and analytics that guide them, and sometimes new digital products. Most report to the CEO, and they work closely with the CIO, who runs the systems underneath, and the CMO, who owns the brand. In retail and consumer goods the focus is online sales, marketplaces and retailer.com partnerships. Banks and insurers hire CDOs to move account opening, claims and servicing into apps. In healthcare it can mean patient scheduling, portals and telehealth. Industrial companies often want self-service ordering for distributors and customers who still phone or fax orders in.
This title means different things from company to company, which makes the candidate pool hard to compare. Some CDOs were ecommerce general managers with a P&L. Others ran digital agencies, product teams or data groups. Searches most often fail when the company hires a digital leader without deciding who owns the budget, the tech stack and the customer data. A new CDO who has to negotiate with the CIO and CMO for every project will move slowly and leave frustrated. We settle those boundaries in the brief, and we look for candidates who have worked inside a legacy business with stores, branches or field sales, because protecting existing revenue while shifting channels is the hard part.
What sets a strong Chief Digital Officer apart
Each of these can be tested in interview or through references before an offer.
- Owned a digital P&L
- They have been accountable for online revenue and margin and can explain what drove both. Check the scope with a former CFO or CEO.
- Legacy business experience
- They have shifted customers online in a company that also sells through stores, branches, distributors or field reps, and managed the channel conflict.
- Partnership with IT
- Former CIOs or CTOs confirm they agreed priorities and architecture rather than building shadow systems.
- Uses data in decisions
- They can describe a test, its result and the change it led to in conversion, retention or cost to serve.
How we assess Chief Digital Officer candidates
Candidates meet the CEO and the executives whose territory overlaps the role, usually the CIO, the CMO and the head of sales, in structured interviews scored against the same criteria. Finalists talk through a scenario drawn from your situation, such as a direct-to-consumer launch that risks upsetting key retail partners, or a bank app with poor ratings and rising branch costs. We ask them to show their own past digital products where possible. On- and off-list referencing focuses on revenue claims and on how the candidate worked with technology and commercial peers.
What shapes Chief Digital Officer compensation
Compensation for a Chief Digital Officer reflects company size, ownership and how much revenue runs through digital channels. Public companies pay a base, an annual bonus that often includes digital revenue or customer metrics, and long-term equity. PE-backed companies lean on management equity linked to the value creation plan, and family-owned businesses may offer a long-term cash incentive. Candidates from technology companies may hold unvested equity that has to be considered. Location matters for leaders who will build teams in competitive technology markets. We set the package with you or the compensation committee before approaching anyone.

Hiring a Chief Digital Officer: common questions
How is a Chief Digital Officer different from a CIO?
The CIO runs internal technology such as ERP, infrastructure and security. A CDO focuses on customer-facing channels and the revenue and experience they produce. Some companies combine the two, and we help you decide which shape fits your priorities.
Should the CDO report to the CEO?
Reporting to the CEO gives the role the authority it needs to change how sales, marketing and service operate. Where the CDO reports to the CMO or COO, the mandate is usually narrower. We discuss the trade-off during the brief so candidates know what they are joining.
How long does a search for this role take?
Retained executive searches commonly run a few months from brief to accepted offer. Timing depends on how clearly the role is defined, the size of the pool for your industry, and whether the search is confidential. Candidates with large unvested equity can need longer to agree terms.
Can we hire from a pure online business?
You can, and these candidates often bring strong analytics and speed. They need to show they can work with stores, branches or distributors that still carry most of the revenue. We test that in the scenario discussion and with references.
